There is literature for and against the initiative since some of the past researchers and analysts have concluded that BPO had more negative impacts to the financial performance in the UK banking sector (Halvey Melby 2007, pg. 16-18)..On the other hand, others argued that that the initiative has greatly helped the UK banking sector to survive the economic downturn and majority of the UK banks that implement it have recorded positive financial performance in the recent past. Therefore, the review provides a control measure to avoid biasness or straying during the actual research. It is also provides a clear picture of the expected findings and therefore will be used in determining the best data collection methods and how to select the study sample during the actual research. Findings during the literature review will also be used during the analysis of the data collected during the actual research since it will serve as a reference in the evaluation of the primary findings. Lastly, literature review provides credibility to the findings of the primary study especially certified documents and financial statements from the studied UK banks and impacts of Business Process Outsourcing on their financial performance during the economic downturn, previously experienced in the region.The literature review generally contains information on the recent economic downturn that hit UK banking sector and how several players reacted in order to remain in business and ensure that their financial performances were stabilized. More specifically, the review focuses on how UK banking sector opted to BPO to overcome economic crisis just like other sectors such as information and technology organizations who have been known as the key players on Business Process Outsourcing for long time (Gregory Taylor, 2006).There are contradicting information on how implementation of Business Process Outsourcing has impacted upon the financial performance of the UK banking sector and  this literature review intend to analyze both finding in favor of BPO and thos e against the initiative in order to have a concrete foundation during the actual primary study (Sople ,   2007). Literature reviewed basically is obtained from financial statements of major UK based banks with more emphasize on the performance of the Barclays Bank PLC. Books, business journals, and internet data sources have been reviewed to ensure that the conclusion made at the end is diversified enough to give the expected results of the primary research.Economic downturn in the UK and its impacts to the banking sectorJust like other parts of the world, United Kingdom (UK), experienced economic downturn that left no sector unshaken. Some organization collapsed during the hard time while others have been left struggling to remain in business. This situation made governments in some of the wealthiest countries in Europe to intervene and save their fi nancial institutions by bailing their debts. According to economists from major universities in the UK, the crisis had several dimensions since economic stability is the central concern of every nation and it affects all sectors in that country. However, they added that there were three dimensions of the economic downturn that were more crucial and require more attention (Padmalatha, 2011). According to their analysis, the first impact was build up of debts to both house and corporate sectors in the UK. Another dimension was the international monetary instability and refusal of the rest of the world to finance UK trade deficits. A similar move was also experienced from the Bank of Japan, Bank of Canada and the US Federal Reserve. There rest of the world was very aware that banking sector financial crisis was not only a problem to the UK economy but to the rest of the world making then to come to aid (Bank of England 2009, pg. 9).By August 2007, The Fed was forced to reduce its lending rates to the UK banks by half of a percentage to 5.75 % warning that the credit crunch could be a hindrance to economic growth.  According to the BBC report, rates at which banks in the UK lend to one another went very high abo ve the Bank’s of England lending rate. This was a clear indication that the crisis had reached its extreme level and banks were no longer concerned with one another performance but their own survival. BBC also revealed that the situation was so tough that the Northern Rock had to request for emergency funding from the Bank of England in order to manage the crisis which it was granted. This was generated by the fact that that Northern Rock relied heavily on the markets instead of savers’ deposit to finance its mortgage lending and the rise of the credit crunch had dried up its funding.  Two days after the funding from the Bank of England, depositors  run to the bank to withdraw their funds in fear of being victims of the crisis, which was the biggest run to the history of British bank in the for more than a century. This called for government intervention to guarantee their savings. According to Robert Petson, a BBC business news editor, “The fact that The Northern has had to go cap in the hand to the bank is the most tangible sign that the crisis in financial markets is spilling over into business that touch most of our lives.” Robert added that the financial crisis experienced by the banking sector had severe negative impacts that were carried forward to the general public (Kobayashi, 2004).Major losses and efforts made to stop financial crisis on the banking sectorFunding from the Bank of England did not provide a lasting solution to financial crisis that the UK banking sector was experiencing. Small banks that had little investment went out of business and those that survived announced great losses. The Swiss bank UBS was the first World’s first top bank to declare losses that amounted $ 3.4 billion that was related to the crisis. This made its chairman and chief executive to resign from their positions. Few months later, the investment bank revealed a $ 7.8bn exposure to bad debt making the general public to lack confidence on the on the bankin g sector.  Generally, the recent economic downturn experienced in the UK and other parts of the world created a worrying situation among the banking sector. The major cause of the financial constraints facing the banking sector was caused by lack of enough funds.According to the reports released by the world bank, these financial constraints made the banking sector to increase its interest rates that it charges to its customers and while borrowing to one amongst other banks. This made it difficult for banks to maintain their liquidity ratio and consequently unable to meet their expenses and pay their debts. Some banks have also been forced to close some of their branches in order to reduce expenses by reducing the number of employees. There has been an increase in the issue of shares among the organizations in the banking sector which is believed to be one of the efforts of the players in the sector to obtain extra funds to keep their businesses moving. Some banks in the UK have entered into collaboration with some of the companies in other parts of the world where they intend to obtain financial support and business opportunities in to improve their financial situation and avoid making more losses. It should be noted that this financial crisis did not only affect the banking sector but the whole economy since the sectors servers all stakeholders in the UK economy. These include the government institution, public and private organizations and the general public (International Monetary Fund, 2003).To save the situation, the Bank of England had to come in and save the situation by lowering its interest rates to 5.5%. After considering several proposals by the private sector to requesting for financial aid such as the Richard Branson’s Virgin Group the government of England decided to nationalize the Northern Rock. It was also forced to reduce its inter est rates further to 5% in order to enable financial institutions to overcome the crisis. This was followed by its consecutive announcement its £ 50bn plan to help banks with high debts in to allow them to swap potentially risky mortgage debts for secure government bonds (Mehrotra, 2005).The Royal Bank of Scotland also announced a plan to raise money from its shareholders with £ 12bn right issue, which is the biggest in UK corporate history. The firm also wrote down £ 5.9bn on the value of its investments which was also the largest write-off yet for the British bank. One of the giant banks in the UK, Barclays bank also announced its intentions to raise £4.5bn to boost its balance sheet. This initiative made foreign investors to increase their existing holdings on UK banks. The UK banks are currently using both offshore outsourcing and onshore outsourcing with most of the organizations serving UK banks coming from US and Asian countries such as Indian, Thailand and China among others.   Other than information technology, other activities that UK banking sector is currently involving BPO include: customer management, policy administration, claims processing services, paymen t processing, HR services, finance and accounting services, procurement and sales and marketing among others. The core intention behind this move by Barclays bank was to ensure that non- core activities were left in the hands of best breed suppliers so that the management of the bank could focus on core competencies (House of Commons Treasury Committee, 2009 pg. 56-57).Barclays bank ventured into BPO so that it could establish the most favorable model for its day to day transaction services that was going to not only enable it to reduce expanses but also extend its functionality in partnership with its strategic suppliers. It is worth noting that trade service business is the key element in of the firm’s overall customer proposition and the crisis experienced in the UK was a hindrance making it to look for a way to turn what was essentially a static business with fixed and extremely high costs into an growing business with variable cost structure that could easily be predicted. Initially, Barclays bank busin ess in the UK was distributed over three processing centers with 250 employees (ABN AMRO, 2005).Other strategic options that Barclays considered included direct investment or outsourcing to an oversea bank that served as a partner. However, successful outsourcing depends on choosing the right supplier, one that not only meets your requirements but is also a good cultural fit”. (ABN AMRO, 2005).Barclays banks was confident enough that ABNAMRO could deliver successful outsourcing services since it had been in trade services provision business for more than 175years where it has completed over 35 successful outsourcing   partnerships. Major services that were outsourced by Barclays bank included front and back technology, enhanced customer service and core processing capabilities. It is worth noting that Barclays also outsourced other services such as information technology from other oversea service providers. Generally, key players in the UK banking sector opted to Business Project Outsourcing as survival tact in order to overcome financial crisis that had resulted from the economic downturn that was experienced in the region.How Business Process Outsourcing impacted upon financial performance in the UK banking sector.Though Business Project Outsourcing was seen as one of the solution to financial crisis facing the region by major players serving in the banking sector, this move was not welcome by all people in the UK. There are those who felt, especially economic analysts, felt that the initiative   could result to increase in unemployment to the UK citizens making their lives more difficult especially in the times when the country’s economy was not doing very well. Other felt that outsourcing could result to an increase in the out flow of money from the country hence worsening the unstable financial crisis experienced in the region (Dominguez, 2005). On the other hand, there are those who welcome the idea and felt that players in the banking sector had the right to use all ethical methods possible to save the sector from collapsing. Economist in favor of the idea argued that the banking sector was the most important sector of the economy since it serves other financial institutions and other sectors in the economy in order to promote growth and development throughout the United Kingdom. However, Business Process Outsourc ing had immense impacts to the financial performance of the key player in the UK banking sector that is the core objective of this research (Primus D 2008).Positive impacts to the financial performances of banking sector in the UKImplementation of Business Project Outsourcing by the banking sector resulted to several positive impacts that enable the sector to remain in business all through the economic downturn.   The first benefit that the sector enjoyed from this initiative was improvement in the banks’ financial performance as result of the drastic reduction on cost and improvement in their services to their customers. According to the managing director in charge Barclays bank operations in the UK; labor in the UK had become very expensive due to economic hardships that were experienced in the region. She argued that the amount of money that was used to hire an expert in the UK could hire three similar experts in the developing countries or in countries where economy was doing well. Therefore the banking sector opted in outsourcing their projects from other countries where it was less expensive in order to cut down their costs. This impacted the banking sector of the UK positively because they started to make some profits and consequently able to pay their debts and overcome the economic crisis that was being experienced in the region.The sector also improved its financial performance due to access to modern and up to date technology and employee skills that was not available in the UK. Therefore it is evident that Business Process Outsourcing during the economic downturn enabled the UK banking sector to improve on their financial performances regardless of the financial challenges that banks in the UK were facing (Click Thomas, 2005 pg 88).The move has also enabled UK banks to pay out its debts that they had incurred during the crisis. Most of the countries that are currently s erved by European banks include South American countries, south Asia and those from Africa such a Nigeria and South Africa. Banks from the UK were dominated over 80% of the European banks offering trade services to other countries outside Europe. According to financial analysis from Oxford University that was released in the year 2009, participation of UK banks in BPO had given players in the UK banking sector a more advantageous in running businesses in other countries outside UK to their exposure and experience they have gained from their outsourcing initiatives. Most of the UK banks are entering into trade partnership with their services providers and some are even acquiring these companies in order to expand their businesses. Even though most of society doesn’t accept the fact that homosexuals should marry, they are beneficial to others as well as states. Most homosexuals have the weight of pressure society gives to them in order for them to live a daily and average life. They’re like a very fragile vase ; they are beautiful people on the inside, but shatter instantly if you hurt them. Many homosexuals try very hard to fit in society, and yet society brings them own to a certain extent that they have no choice but to either commit suicide or hide in celibacy. Just think of washing your hair. If shampoo gets in your eyes, you feel an awful sensation and you want to wash it out right away. To homosexuals, fitting in into society and being accepted into society is just like that, but the pain never goes away. It just shatters my heart and feelings that society look down towards homosexuals, and that they tease them just how my older cousin did to me when I was a kid . Perhaps there would be more happy families and fewer sad deaths every day if society was more considerate and content for homosexuals. One of the main things that society doesn’t understand is that the ability to love and commit to each other is such a special gift that no one can take away or give two people the ability to love each other. The state could recognize these commitments, or they couldn’t. If you truly love someone to such a point where you basically die for the right of marriage, then I don’t really get it if the state were to not legalize homosexuals marrying, and at the same time, making many homosexuals die for the sake of legalizing just one tiny law out of thousands, maybe even millions. Homosexuals should have the right to marry their significant other. You all, being very well educated citizens of this so called â€Å"free nation† , should stand up and fight for the protection of another unique human; a homosexual. In Native Son, author Richard Wright illustrates this racial gap, in addition to demonstrating how white oppression upon blacks is capable of producing revengeful individuals, not to mention being an immoral act in itself. Bigger Thomas is one of those individuals, who discovers his capacity to rebel through acts of murder against the white society, which has for long oppressed his family, friends, and himself. By tracing Biggers psyche from before the murder of Mary Dalton, into the third book of the novel, and into the subconscious depths of the final scene, the development of Biggers self realization becomes evident. An entire period of Biggers life, up until the murder of Mary Dalton, portrays him under a form of slavery, where the white society governs his state of being. While he worked for the Daltons, his courage to live depended upon how successfully his fear was hidden from his consciousness(44), and hate also builds on top of this fear. Once he is in contact with Mary, his fears and hate pour out in a rebellious act of murder, because to Bigger Mary symbolizes the white oppression. In addition, he committed the act, because it had made him feel free for the first time in his life(255). At last he feels he is in control of his actions and mentality. He rebels against the burden of the white mans torment. He had been scared and mad all . . . his life(328), until he killed Mary. After this, he was not scared of anyone, anymore. Thus, the murder of Mary Dalton serves as a turning point in Biggers life, for it breaks him free of subservience to anyone other than himself, and it is the initial stage in creating an identity for himself. Book three of the novel offers an emotional confusion within the mind of Bigger, which soon leads him to contrive a self-realization. Immediately one observes that toward no one in the world did he (Bigger) feel any fear now(254). This is a recent change in Biggers mind set. He knows that he has pushed himself to the limits, and he is in control of what he says and does. He tries firmly to stifle all feeling in himself(262) when talking to his visitors in the jail, because he feared that they would make him feel remorseful(262). In this manner, he is able to not confuse his thoughts with any feelings, so he can sort out his ideas. This is the self-isolating process, which occurs mentally, and this enables Bigger to formulate a justification for his sins. Men do not like to feel that they are guilty of wrong, and if you make them feel guilt, they will try desperately to justify it on any grounds(360), which is precisely what Bigger is attempting through mental detachment. Bigger didnt know I (he) was really alive in this world until(392) he killed Mary Dalton. Bigger realizes that he committed the murders in order to establish his existence in this world. Wright utilizes this perception to elevate Bigger to the stature of a tragic hero. In addition, he also uses the argument that Bigger is a victim of his environment to achieve the same status. Therefore, a mass of confusion leads Bigger to realize that he only wanted to be a somebody in this world. Furthermore, the final scene, in which Max and Bigger converse, Wright elaborates upon Biggers final attempt to explain his reasons for committing the murders. Because Max asks Bigger befitting questions, Bigger feels as if Max truly is the one who understands him. Unfortunately, Max eyes were full of terror(392) at hearing of Biggers final reasons for killing Mary and Bessie. Max reaction obviously indicates that even he cannot truly understand Biggers actions, nor Bugger himself. The Layers of Earths Atmosphere The envelope of gas surrounding our planet Earth, known as the atmosphere, is organized into five distinct layers. These layers start at ground level, measured at sea level, and rise into what we call outer space. From the ground up they are: the troposphere,the stratosphere,the mesosphere,the thermosphere, andthe exosphere. In-between each of these major five layers are transition zones called pauses where temperature changes, air composition, and air density occur. Pauses included, the atmosphere is a total of 9 layers thick! The Troposphere: Where Weather Happens Of all the atmospheres layers, the troposphere is the one were most familiar with (whether you realize it or not) since we live at its bottom the Earths surface. It hugs the Earths surface and extends upward to about high. Troposphere means, ‘where the air turns over’. A very appropriate name, since it is the layer where our day-to-day weather takes place. Starting at sea level, the troposphere goes up 4 to 12 miles (6 to 20 km) high. The bottom one third, that which is closest to us, contains 50% of all atmospheric gasses. This is the only part of the whole makeup of the atmosphere that is breathable. Thanks to its air being heated from below by the earths surface which absorbs the suns heat energy, tropospheric temperatures decrease as you travel up into the layer. At its top is a thin layer called the tropopause, which is just a buffer between the troposphere and the stratosphere. The Stratosphere: Ozones Home The stratosphere is the next layer of the atmosphere. It extends anywhere from 4 to 12 miles (6 to 20 km) above Earths surface up to 31 miles (50 km). This is the layer where most commercial airliners fly and weather balloons travel to. Here the air doesn’t flow up and down but flows parallel to the earth in very fast moving air streams. Its temperature also increases as you go up, thanks to the abundance of natural ozone (O3) the byproduct of solar radiation and oxygen which has a knack for absorbing the suns harmful UV rays. (Anytime temperatures increase with elevation in meteorology, its known as an inversion.) Since the stratosphere has warmer temperatures at its bottom and cooler air at its top, convection (thunderstorms) is rare in this part of the atmosphere. In fact, you can visibly spot its bottom layer in stormy weather by where the anvil-shaped tops of cumulonimbus clouds are. How so? Since the layer acts as a cap to convection, the tops of storm clouds have nowhere to go but spread outward. After the stratosphere, there is again a buffer layer, this time called the stratopause. The Mesosphere: The Middle Atmosphere Starting roughly 31 miles (50 km) above Earths surface and extending up to 53 miles (85 km) is the mesosphere. The mesospheres top region is the coldest naturally occurring place on Earth. Its temperatures can dip below -220  °F (-143  °C, -130 K)! The Thermosphere: The Upper Atmosphere After the mesosphere and mesopause come the thermosphere. Measured between 53 miles (85 km) and 375 miles (600 km) above the earth, it contains less than 0.01% of all air within the atmospheric envelope. Temperatures here reach upward to 3,600  Ã‚ °F (2,000  °C), but because the air is so thin and there are so few gas molecules to transfer the heat, these high temperatures would amazingly feel very cold to our skin. The Exosphere: Where Atmosphere and Outer Space Meet Some 6,200 miles (10,000 km) above the earth is the exosphere the atmospheres outer edge. It is where weather satellites orbit the earth. What About the Ionosphere? The ionosphere isnt its own separate layer but is actually the name given to the atmosphere from about 37 miles (60 km) to 620 miles (1,000 km) high. (It includes the top-most parts of the mesosphere and all of the thermosphere and exosphere.) Gas atoms drift into space from here. It is called ionosphere because in this part of the atmosphere the sun’s radiation is ionized, or pulled apart as it travels earth’s magnetic fields to the north and south poles. Reflective Account Of Diversity And Team Performance Nursing Essay This reflective account concerns my experiences of participating in a diverse team of people from different nationalities, which was formed for the achievement of specific outcomes over a specific period. The opportunity to work in this team arose in the course of an assignment for syndicate group work. The importance of management of team performance is steadily gaining recognition in the area of modern day organisational behaviour. With modern organisations and operations becoming increasingly complex and dynamic, organisational performance is being driven by specialised employees who are organised into and work as teams. Salas, et al, (1992 p 4) defines a team as a distinguishable set of two or more people who interact dynamically, interdependently, and adaptively toward a common and valued goal/objective/mission, who have each been assigned specific roles or functions to perform Organisational experts have for long been intrigued by the fact that whilst team work is now an accepted tool for improvement of organisational efficiency, many firms that arrange their operations around teams with such expectations find, much to their disappointment, that (a) use of teams has little impact on productivity, and (b) such use of teams can furthermore lead to reduction of productivity (Bolin, et al, 2006, p 2). It is also frequently seen that teams with high performing individuals fail, even as teams with far less impressive members greatly exceed expectations. The performance of the Detroit Pistons basketball team in 2004 and 2005, when they won back to back NBA championships with a roster of unimpressive players illustrates the team performance paradox (Bolin, et al, 2006, p 2). The continued performance of the Ferrari racing team would not have been possible without the efforts of its back up staff (Robbins, et al, 2010, p 3). Such team performance paradoxes are evid ent across the world, with innovative start up teams with networking capabilities humbling huge established corporations with far superior technology and resources (Bolin, et al, 2006, p 2). Understanding the mechanisms of team work is an integral component of modern day learning in organisational behaviour. I was required to participate in a team of members from different nations with different academic, cultural and social backgrounds in the course of syndicated group activity for a period of 6 weeks. The experience gave me the opportunity to participate in an actual team environment, even as I was increasing my academic knowledge of team dynamics and processes. This reflective account details my learning experiences during the process of my participation in a diverse multi cultural team that was required to perform specific tasks and achieve particular objectives and outcomes over a specific timeframe. The essay is structured into sequential sections that take up the functioning of teams in its different aspects, the use of the IPO model for assessment of team effectiveness and the working, evolution and outcomes of our team over a specific 6 week period. Whilst academic theory on teams and assessment of team effectiveness is taken up in some detail, greater emphasis is placed upon my practical experience of participating in an interesting and enriching team environment. The essay ends with a concluding section that attempts to sum up my learning experience and details the ways in which I have gained from this experience in team work. Team Work Modern texts on organisational behaviour identify specific characteristics of teams that differentiate them from general groups (Buchanan Huczynski, 2004, p 7). These characteristics include (a) joint sharing of aims and objectives, (b) mutual dependency and trust, (c) overt expression of emotions, feelings and disagreement, (d) consensual decision making, (e) coordination, cooperation and cohesion, (f) management of trust feelings and conflict between team members, and (g) the creation of a collective and synergistic impact (Buchanan Huczynski, 2004, p 7). Hackman (2002, p 11), states that teams also have very clear boundaries for membership, relatively stable memberships and defined authority to manage their activities and processes. Team performance by and large represents the extent to which teams achieve their specific objectives (Hayes, 2002, p 43-46). Whilst such indicators of team performance are important for organisations because they assist in assessment of the extent of achievement of team goals, many teams, more particularly in business situations do not have targets that are clear and quantifiable (Hayes, 2002, p 43-46). Even where such targets are available, team members and managers can improve their performance in future if they are provided with a richer picture of the ways in which teams function (Senior, 1997, p 32-36). Teams, to be truly effective should thus have some understanding, not just of team outputs, but of the ways and means in which team members work together (Senior, 1997, p 32-36). The Input-Process-Output (IPO) model provides an approach to the understanding of team work and team performance. Inputs, in the IPO model, are seen in terms of issues concerned with group composition like leadership, size, term and diversity, along with factors like autonomy, training and resources that are provided to teams (Ilgen, et al, 2005, p 517-522). Internal team processes comprise of factors like the motivation and commitment of team members, the cooperation and communication between them and their skills of leadership, conflict resolution, decision making and problem solving (Ilgen, et al, 2005, p 517-522). Outputs on the other hand are largely depicted as team objectives or the larger concept of team effectiveness that includes a range of interrelated outcomes in areas of attitudes, behaviours and performance. Such outcomes can occur at the level of individuals, teams and organisations (Ilgen, et al, 2005, p 517-522). The theoretical paradigm behind much of research on team effectiveness comes from the application of the open systems theory, which states that team inputs (skills and abilities) are transformed into team outputs (the quality and quantity of team outcomes) through various interaction processes like utilisation of skills, effort and past strategy. The basic IPO model is flexible enough to be applied to a range of team settings and is illustrated in the figure provided below. A general set of factors for assessment of team work in the context of the above discussion thus needs to include (a) the attitudes, behaviours, thinking, roles and skills of individual team members, (b) team objectives and purposes, which include the setting, clarity, commitment and achievement of goals, (c) team processes like generation of ideas, making of decisions, management of controversy and conflict, communication style, allocation of responsibilities, planning of action and leadership style and (d) the organisational context with regard to structure, culture and associated issues. Working and Evolution of our Team Our experience of team work came about on account of participation in group syndicate activity for a period of 6 weeks. Our team was made up of six members and we were required to work together to (a) generate slogans for organisational use, and (b) achieve improvements in team working in areas of attitudes, behaviours and performance. I aim to assess different aspects of the working and functioning of our team, in terms of the IPO model, and deal sequentially with inputs, processes, and outputs. Inputs Our team consisted of six members, A- myself, B, C, D, E and F. As the oldest and most experienced member of the group, I was the automatic choice for its leader. The chart provided below gives basic details and personality types of group members. The personality ratings have been determined by organisational tests conducted on individual members. Contemporary academic literature on organisational behaviour agrees on the advantages of diverse teams in various areas of organisational work. Diversity in teams, organisational experts feel, results in the availability of a range of perspectives and skills, which, if harnessed properly, can result in greater creativity in generation of ideas, alternatives and solutions than with homogenous teams and lead to better performance. Whilst diverse teams by and large have wider and better range of skills and abilities, it is often challenging to make them function in a coordinated and collaborative manner, in comparison with homogeneous teams. Such challenges to collaborative and coordinated working can arise because of differences in language, attitudes and perceptions of team members. The members of our teams came from different parts of Europe, Africa and Asia. Th eir academic backgrounds ranged from disciplines in the liberal arts to applied sciences, technology and management. Two of us, F and I had some working experience, even as the other four were fresh from college. Whilst the personality types of individual group members are different, all of us scored high on the agreeableness index and were happy to work and bond with each other. As the oldest and most experienced member of the group, its leadership automatically devolved upon my shoulders. This development occurred, without my asking for it, because the other group members looked towards me for advice, suggestions and direction on the functioning of the group. We were at the time of formation of the group provided with specific tasks requiring the generation of a number of slogans for ultimate organisational use. Apart from have to deliver such specific services, we were informed that we would be judged twice, once half way during the course, i.e. after three weeks and finally at the end of six weeks; on completion of the group activity. Various group factors like (a) innovative climate, (b) participation, (c) clarity of objectives, (d) reflexivity, (e) interdependence, (f) autonomy, (g) boundedness, (h) role clarity, (i) task conflict, (j) relationship conflict and (k) team satisfaction would be taken up for assessment during these occasions. We were inform ed to us that our progress would be made available to us at the middle and at the end of the syndicate activity in order to help us in organising our activities and improving our processes. Processes Leadership style is an important component of team work processes in the IPO model. Most texts on organisational behaviour stress on the importance of leadership in the efficient successful functioning of teams, even as the majority of both team successes and team failures are attributed to leadership decisions (Robbins, 2005, p 17-21). Fiedlers theory on leadership states that the adoption of leadership styles is often contingent upon situational circumstances and effective leaders alter their styles in line with situations, attributes and skills of team members, and team objectives (Fiedler, 1967, p 4-8).Leaders are otherwise expected to provide clarity regarding roles to members, communicate effectively, and generate feeling of inclusiveness by asking for comment and by expressing appreciation for contributions of team members (Stacey, 2003, p 15-19). Contemporary research on organisational behaviour also indicates that whilst leaders set the tone for definition of group activitie s, their subsequent responses are distinctly affected by their ongoing interaction and communication with team members (Stacey, 2003, p 15-19). Whilst the role of leadership devolved upon me without my asking for it, I did not ignore my responsibilities and worked towards the development of a committed, clear and collaborative team. I allocated responsibilities to each member and made constant efforts to improve and ensure communication with members on various issues associated with our team objectives as well as other areas of common interest. Although my efforts to communicate with group members were made easier by their general agreeableness, I often found B, the Chinese member to be reticent in her communication with the rest of us. She was not just very shy but also disinclined to explore new opportunities and experiences. These difficulties were however greatly made up by her conscientiousness towards her work. Our group activity and objectives required extensive discussions between member, generation and bouncing off of ideas, and long hours of brainstorming. Many of such sessions resulted in small and big disagreements, some of which ended with members refusing to talk to each other for some time. F, the lady from Nigeria whilst otherwise friendly and agreeable, was prone to excessive argumentativeness, and even hysteria, if her views were not supported by others. Conflicts between her and other members also arouse because of her lack of dedication towards group work and occasional proneness to shirk her responsibilities. We were fortunate that conflicts among group members were restricted and did not erupt frequently. Whilst friendly disagreements over work continued to happen, serious conflicts arose only on three occasions, all of them involving F. I felt conflict resolution to be one of my major responsibilities and was constantly looking for signs of disagreement and trouble. Whilst I would let constructive discussions and disagreements continue and sometimes even encourage them further, I took pains to ensure that personal bitterness between members did not set in and they refrained from making offensive statements towards each other. I am happy with the fact that all members, including F started bonding with each other by the end of the fourth week, started respecting each others point of view, and developed a healthy regard for their team mates. Output All our team members were delighted to find out that our group ended the activity practically at the top of the class, both in the number of generated slogans and in the originality of the two selected slogans. The result proved once more that a diverse team can do very well at creative work in an environment of transparency coordination and communication. We were otherwise pleased to know that we had made good progress in all activity areas, except for boundedness, team and relationship conflict and team satisfaction. I feel that our problems in these areas essentially relate to the inability of our team to manage the disputes and disagreements that often surfaced around F. As the leader I take responsibility for such failures and do feel that I should have tried to use my position as leader to communicate more successfully with F and quell her various mental insecurities in working with people who were possibly more hardworking and gifted than she was. Such an approach would have improved group communication, collaboration and outcomes. Conclusions This reflective account deals with my experiences in a diverse team of 6 persons that was formed for the achievement of specific objectives over a particular timeframe. The significance of team performance is progressively increasing in the discipline of organisational behaviour. With contemporary organisations becoming increasingly complex, organisational performance is now ever more driven by specially formed teams. Team performance normally represents the degree to which teams attain their particular objectives. Whilst such gauges of performance are necessary because they help in assessment of attainment of team goals, teams should also achieve some understanding of the ways in which team members work together. The Input-Process-Output (IPO) model represents an approach to understanding team work and has been used by me to assess the functioning of our team. Our team was diverse in many respects. Diversity, it is felt, leads to greater and to better performance. As the oldest and most experienced team, I became the team leader without asking for the position. I tried to live up to my responsibilities and worked towards the development of an effective team. We were fortunate that conflicts among members were limited and I tried to ensure that personal bitterness between members did not set in. Our team ended the activity at the top of the class with regard to set objectives. We also made good progress in all areas except in team relationships and satisfaction, where our progress was average or even less. I feel that such problems arose from our inability to manage disputes and disagreements. I take responsibility for such failures and feel that I should have tried to communicate more successfully with certain members. My experience of team work has however helped me immensely in maturing as an individual and as a professional and I am grateful for the experience.
